Introduction
Empowering nursing staff is critical to enabling nursing teams to deliver quality care. Functional skills and knowledge, along with values, critical thinking, clinical judgment, and integration of theory with nursing roles, create nursing empowerment.
One of the most certain signs of organizational improvement is the high level of job satisfaction among employees. Job satisfaction has a great impact on the private lives of employees and the whole society. Employees should try to have a positive view of their work, colleagues, supervisors, and managers to perform better and progress based on this mindset. Low job satisfaction can lead to absenteeism, low efficiency and job turnover. Staff usually prefer jobs that enhance their skills and abilities, and they prefer specialized jobs in which they can act freely and obtain feedback and rewards for what they do well. Motivation and interest in working and achieving goals, especially in Iranian organizations, are among the most important determinants of employees’ qualitative and quantitative performance. This study aims to evaluate the impact of an empowerment training program on Iranian nurses’ job satisfaction.
Methods
This is a quasi-experimental study with a pre-test/post-test design. The study population includes all nurses working in the hospitals of eight deprived cities in Iran (Ahvaz, Hormozgan, Zahedan, Ilam, Abadan, Zabol, Torbat-e Jam, and Iranshahr) in 2018-2019. For this study, 240 nurses were selected using a purposive sampling method and divided into two groups of intervention (n=120) and control (n=120). Linz’s employee job satisfaction questionnaire was completed in pretest and posttest stages. A specialized training program based on Kirkpatrick’s training evaluation model was provided to the intervention group for three months (one 90-minute session per week), but the control group received no training. Inclusion criteria were work experience under 20 years, having official employment force and working in the special wards of hospitals (ICU, CCU, dialysis, emergency). Exclusion criteria were work experience >20 years, temporary employment, and not working in the special wards. Statistical analysis was done using ANCOVA in SPSS software, version 16.
Results
There was a significant difference between the two groups in job satisfaction after intervention (F=152.37, P=0.001). The empowerment training could significantly increase the job satisfaction of nurses.
Conclusion
Empowerment training can increase the job satisfaction of nurses in deprived cities of Iran. Therefore, continuous in-service empowerment training programs for nurses are recommended to promote their job satisfaction. These programs can play a vital role in improving nursing services in Iran. The results of this study can help healthcare authorities and policymakers in Iran identify the factors affecting nursing performances.

The ethical considerations of this study have been registered with the Ethics Committee of Tarbiat Modares University under the ethics code IR.MODARES.REC.1397.191. Attendance at educational workshops and completion of questionnaires were recorded with the consent of the participants and with an explanation of maintaining confidentiality and secrecy.
