<p> <strong> چکیده </strong></p>
<p> <strong> زمینه و هدف</strong>: امروزه بیمارستانها هزینه های مالی و انسانی بسیار زیادی با ترک خدمت پرستاران متحمل میشوند. عوامل مختلفی در ترک خدمت پرستاران تاثیرگذار هستند که یکی از آنها تعارض کار- خانواده است. از این رو هدف این تحقیق، تعیین رابطه تعارض کار- خانواده با میزان تمایل به ترک پرستاران میباشد.</p>
<p> <strong> روش بررسی</strong>: این مطالعه از نوع مطالعات توصیفی پیمایشی است که 257 پرستار از بیمارستانهای امام خمینی، فیروزگر، دی و هاشمی نژاد شهر تهران که به روش نمونه گیری تصادفی طبقه ای انتخاب شده بودند در آن شرکت نمودند. دادهها به کمک پرسشنامه های استاندارد تعارض خانواده-کار Carlson و همکاران و پرسشنامه ترک خدمت Tei و Yamazakei جمع آوری گردید. دادهها به روش Path analysis و همچنین آزمون های Pearson Correlation ، Independent-Samples T-Test توسط نرم افزارهای LISREL و SPSS نسخه 16 مورد تحلیل قرار گرفتند.</p>
<p> <strong> یافتهها</strong>: آزمون Path analysis نشان داد که تعارض کار- خانواده رابطه مثبت و معنی داری ( 9/0 = β ) با میزان تمایل به ترک پرستاران دارد (01/0 > P ). همچنین نتایج آزمون همبستگی Pearson مشخص نمود که جنسیت با تعارض کار- خانواده (13/0 = r و 05/0 > P )، تمایل به ترک با سن ( 15/0 = r و 05/0 > P ) و سابقه خدمت ( 17/0 = r و 01/0 > P ) همبستگی مثبت و معنی داری دارند. در نهایت نیز به کمک آزمون Independent-Samples T-Test مشخص شد که میزان تعارض کار- خانواده بیمارستانهای بخش دولتی بیشتر از بیمارستانهای بخش خصوصی است ( 02/0 = P )؛ اما در مورد میزان تمایل به ترک پرستاران بخش خصوصی و دولتی تفاوت معنی داری مشاهده نشد (66/0 = P ).</p>
<strong>نتیجه گیری کلی</strong>: آگاهی و شناخت از میزان تعارض کار- خانواده پرستاران می تواند در کاهش تبعات و نتایج منفی آن همچون ترک خدمت پرستاران، نقش بسزایی ایفا کند و مبنای مناسبی جهت اتخاد استراتژیهای کارا و اثربخش مدیریت منابع انسانی فراهم آورد.
<p> <strong> Abstract </strong></p>
<p> <strong> Background & Aim</strong>: Nowadays hospitals bear with the financial and human costs because of nurses’ turnover. Many factors affect nurses’ turnover and work-family conflict is one of these variables. Thus, the purpose of this study is determining the relationship between<strong> </strong>work-family conflict and intention to leave among nurses.</p>
<p> <strong> Material & Methods</strong>: It was a descriptive, cross-sectional study. A total of 257 nurses working in Emam Khomeini, Firouzgar, and Day & Hashemi Nejad hospitals in Tehran who were selected by stratified random sampling participated in the study. Data was gathered via Carlson et al. and Tei & Yamazakei standard questionnaires. Data analysis performed by Structural Equation Modeling, Path Analysis, and Independent T-Test via LISREL and SPSS-PC (v.16).</p>
<p> <strong> Results</strong>: Path Analysis showed that work-family conflict had a positive significant relationship (β= 0.9 ) with intention to leave among nurses (P<0.01). Pearson correlation test showed that there is a positive significant relationship between gender and work-family conflict (P<0.05, r=0.13), Intention to leave and age (P<0.05, r=0.15) and years of work experience (P<0.01, r=0.17). Also we found that work-family conflict in public hospitals was more than private hospitals (P=0.02). However, there was no significant difference between intention to leave in public and private hospitals (P=0.66).</p>
<strong>Conclusion</strong>: Recognition of nurses' work-family conflict can play an important role in reducing the consequences and negative outcomes such intention to leave among nurses and provide an efficient basis to adopt effective strategies for human resource management.
