  چکیده

  زمینه و هدف: هر گروه از کارکنان در محیط کار دارای اهداف شغلی فردی هستند. هدف از پژوهش حاضر تعیین نقش میانجی‌گری تحقق اهداف شغلی فردی در رابطه بین عدالت سازمانی با اشتیاق شغلی و رفتار سازمانی مثبت بود.

  روش بررسی: روش پژوهش حاضر از نوع ارتباطی و جامعه آماری آن، کلیه پرستاران زن بیمارستان الزهرای اصفهان در سال 1392 بودند که از میان آنها 208 نفر با روش نمونه گیری تصادفی طبقه ای متناسب با حجم انتخاب شدند. ابزارهای این پژوهش مقیاس عدالت سازمانی Niehoff & Morman، پرسشنامه اشتیاق شغلی Utrecht، پرسشنامه محقق ساخته‌ی تحقق هدف‌های شغلی فردی و پرسشنامه رفتار سازمانی مثبت Nguyen & Nguyen بودند. اثرات مستقیم و غیر مستقیم با استفاده از آزمون توزیع نرمال و نیز روش Bootstrap در برنامه ماکرو SPSS ،Preacher & Hayes مورد آزمون قرار گرفتند.

  یافته ها: یافته‌ها نشان دهنده اثرات مستقیم و غیر مستقیم تحقق هدف های شغلی فردی در رابطه بین عدالت سازمانی با اشتیاق ‌شغلی و رفتار سازمانی مثبت بود (05/0 p<).

نتیجه گیری کلی: نتایج این پژوهش تلویحات مهمی برای مدیران بیمارستان ها در جهت استقرار عدالت سازمانی و متعاقبا ایجاد اشتیاق ‌شغلی و رفتار سازمانی مثبت در بین پرستاران دارد. عدالت سازمانی از طریق تحقق بخشیدن هدف های شغلی فردی پرستاران با میزان رفتار سازمانی مثبت (امید، خوش بینی، خودکارآمدی، تاب آوری) و اشتیاق شغلی مرتبط است؛ بنابراین مدیران بیمارستان ها می توانند از همه منافعی که رفتار سازمانی مثبت و اشتیاق شغلی در پی دارند، بهره مند شوند .
